Baines Cutler was commissioned by a five-school independent school foundation educating approximately 1,124 pupils and employing 137 FTE teachers to review the deployment, expectations and remuneration of teaching staff.
The Foundation’s schools operated with different fee levels, financial models and cultures. Three of the schools shared a common pay structure, whereas two recently purchased schools had completely different systems in place. All structures had evolved over time with no clear link to workload, expectations or strategic priorities.
The consultancy combined extensive benchmarking of financial data, teacher workload analysis and stakeholder engagement to provide a rigorous evidence base for reform. Baines Cutler analysed teacher deployment and cost structures across subjects, co-curricular activities and pastoral roles, enabling the Foundation to understand the true cost and effectiveness of its staffing model. Interviews with teachers, heads of department, senior leaders and governors ensured the project captured both operational realities and long-term strategic priorities.
The work culminated in the design of a new “mini-scale” pay framework for all five schools, linking pay progression to clear contribution criteria while reflecting the different financial circumstances and strategic offerings of each school. A new hierarchy of role allowances was benchmarked against sector data for comparable schools to ensure competitiveness and fairness. The project has provided the Foundation with a transparent and financially sustainable reward system that aligns staff expectations, workload and institutional strategy.
