Partnering with an ambitious charity to grow without losing what matters most. EY worked with AllChild to protect its culture while preparing for rapid national expansion.
As AllChild prepared for its most ambitious phase of growth, expanding its proven early intervention model to communities across the country, its leaders faced a familiar challenge: how to scale quickly without losing the culture that made the organisation effective, trusted and deeply human.
AllChild works with schools and families in underserved areas to provide early, joined up support for children before challenges escalate. With strong impact evidence and growing demand, national expansion was essential. But rapid growth was creating pressure. Staff were experiencing increasing complexity, regional differences and less clarity around roles and decision-making. Leaders wanted to act early to protect what mattered most.
EY worked alongside AllChild using humble inquiry techniques to help the organisation reflect on what was working well, where tensions were emerging and what needed to change to support sustainable growth. Crucially, the insights came from AllChild’s people themselves.
Together, we refreshed the organisation’s values and translated them into practical behaviours that guide everyday work. These were supported by a clear, phased roadmap that balanced quick wins with longer-term changes to leadership practices, induction, performance and communication. Ownership was deliberately placed with leaders and internal culture champions to ensure the work would continue beyond the engagement.
The result was clear: shared understanding of culture that staff recognised as authentic. Early feedback showed strong alignment with the new values and growing confidence in the organisation’s direction as they are growing nationally while staying true to its purpose, people and communities.
